Microsoft Launches Aggressive Strategy To Lure Top AI Talent From Meta

Microsoft is intensifying its battle for elite AI engineers and researchers, targeting top talent from Meta with highly competitive offers, according to a report showing internal documents and sources. The software giant is reportedly compiling a list of its most-wanted Meta employees and implementing a structured process to ensure top candidates receive offers that match or exceed those from their current employer.

The move comes amid a surge in Microsoft’s valuation, which recently neared $4 trillion following exceptional earnings, largely fueled by excitement surrounding generative AI. To sustain this momentum, Microsoft is focused on attracting the best AI minds, even as it navigates a year of significant workforce reductions. Despite cutting thousands of positions, the company has stated that overall headcount will remain stable, signaling ambitious hiring plans for high-priority roles.

Matching Meta’s offers is no small task. The social media company has reportedly been offering nine-figure packages to top AI talent, including signing bonuses that reportedly reach $100 million, with some researchers receiving pay packages up to $250 million. In response, Microsoft has begun providing multimillion-dollar offers and on-hire bonuses for AI candidates, with special recruiting teams dedicated to securing competitive deals.

Key AI divisions at Microsoft, including Microsoft AI led by Mustafa Suleyman, co-founder of Google DeepMind, and CoreAI overseen by former Meta engineering executive Jay Parikh, are spearheading these efforts. These teams maintain detailed spreadsheets of targeted Meta employees, including names, locations, positions, and teams such as Reality Labs, GenAI Infrastructure, and Meta AI Research. Managers and recruiters use these tools to prioritize candidates and expedite offer approvals.

A new process has also been introduced to streamline competitive offers. Candidates marked as “critical AI talent” receive rapid attention from senior leadership, ensuring a top offer is extended within 24 hours. Recruiters provide detailed “offer rationales” based on candidates’ AI expertise and experience, and use a private “compensation modeler” alongside compensation consultants to develop bespoke packages.

Microsoft’s internal pay guidelines for engineers and researchers highlight the scale of these efforts. Standard top packages include $408,000 in salary, $1.9 million in on-hire stock awards, nearly $1.5 million in annual stock awards, and annual cash bonuses of up to 90%. For exceptional AI talent, recruiters can request higher-than-standard offers to remain competitive.

This strategic push underscores Microsoft’s commitment to dominating the AI space by securing the most innovative minds from rival tech companies. By offering customized, highly lucrative packages, the company aims to ensure it stays ahead in the race for AI leadership while attracting engineers and researchers capable of driving future breakthroughs in artificial intelligence.
